Try turning experts into coaches, not managers
If experts are being trained in management instead of skill coaching and people have to slot into a department reporting into a manager they may not resonate with, it will continue to be a challenge to unlock real talent.
Whether people are specialists or generalists, they need ready access to people who know how to impart the skills they need to do the work they want to do. Reliance on the market to miraculously provide enough skilled talent is far more risky than making this change.
